From Finance Leader to CEO.

From Finance Leader to CEO.

When Caroline Kennedy began coaching this senior finance leader, performance wasn't the problem. He was highly analytical, commercially astute and technically strong. But the capabilities that had made him successful in finance weren't, on their own, the capabilities he'd need to lead an entire business.

Over approximately 18 months, he progressed from finance leadership to COO and then CEO. Today, he leads an approximately $500 million business within a major ASX-listed group.

And years later, when it was time to develop the leadership team around him, he knew who he wanted back in the room.

COACHING FOCUS
Executive presence, influence, behavioural leadership and enterprise leadership

The capabilities that make someone an exceptional functional leader aren't always the capabilities they'll need to become CEO.

When Caroline Kennedy began coaching this executive, performance wasn't the problem.

He was commercially sharp, highly analytical and strongly results-oriented. His background in finance had developed an ability to understand the numbers, dissect complex problems and move quickly towards an outcome.

Those capabilities had helped build his career.

But as his responsibilities increased, the job was changing.

Success was becoming less about the quality of the answer he could personally produce and more about his ability to influence others, build confidence, develop people and create performance through an entire organisation.

What Caroline Kennedy Delivered

Executive Coaching · 18-Month Engagement

1. Transformation wasn’t theoretical.

The challenge wasn't fixing a weakness. It was expanding the leader.

Caroline's work went beyond coaching conversations.

She gathered confidential feedback from people working around the executive to understand not simply what he delivered, but how his leadership was experienced by others.

A clear development opportunity emerged.

His analytical capability, decisiveness and achievement orientation were significant strengths. The next stage of his career required a broader leadership repertoire: greater self-awareness, listening, influence, delegation, executive presence and the ability to develop capability in others rather than always providing the answer himself.

The objective wasn't to make a high-performing executive less driven.

It was to expand the way he led.

From having the answer to creating the conditions for others to perform.

The coaching focused increasingly on the transition from functional expertise to enterprise leadership.

That meant working on the very human side of executive performance: how to influence when you don't control the decision, how to listen before solving, how to delegate without taking responsibility back, how to hold people accountable while developing them, and how to bring confidence into senior conversations without needing to prove you're the smartest person in the room.

Executive presence became part of that work, not as polish or presentation skills, but as confidence without arrogance.

So did understanding human behaviour.

Because at CEO level, knowing what should happen is rarely enough. A leader has to bring people with them.

The relationship didn't end when he became CEO.

Years later, the executive still works with Caroline.

But the conversations have changed.

He's no longer simply seeking support for his own development. He brings strategic priorities and organisational challenges to their conversations, asks for Caroline's perspective on the business, and has engaged her to work with the leadership team around him.

The executive who was once being developed for broader leadership responsibility is now responsible for developing other leaders.

And he brought his coach back to help him do it.

Executive coaching should change as the executive changes.

Caroline's approach to executive coaching combines her own experience leading large organisations with psychology, behavioural insight, commercial strategy and more than 25 years of executive leadership experience.

The objective isn't dependency on a coach.

It's to build the judgement, self-awareness and leadership capability required for increasingly complex roles.

Sometimes the clearest evidence of that isn't what happens during the coaching engagement.

It's who the executive becomes afterwards.

Caroline Kennedy is a former $250M CEO and executive coach who works with CEOs and senior executives navigating greater responsibility, complexity and organisational change.

Her approach combines real CEO experience with psychology, behavioural insight and business strategy to help leaders develop the capability required for the level they’re moving into, not simply the role they hold today.

What Clients Say About the Work

WHAT LEADERS SAY

Results that prove themselves.

“Caroline doesn't waste time on things that are not going to make an impact to your world and your business. What she's truly done for me has unlocked the limitations that I had in my own mind and encouraged me to think really, really big, bigger than I ever thought and imagined I could do. I've achieved some pretty remarkable things.”

“Caroline invited us to see AI as a cognitive load partner, not a replacement or a threat, emphasising that while AI can support us, critical thinking remains our uniquely human edge.”

“Having that external advice and counsel that is very sound, trusted, with deep experience… you can't get that internally. You recognise those strengths and build upon them, but also challenge me in a way that gives me confidence.”

“I’ve worked closely with Caroline at three organisations, and it’s been transformational each time. Her contribution to the executive teams’ development allowed us to deliver tremendous growth. Caroline can see patterns and insights in numbers and behaviours, the likes of which I’ve never experienced before.”
